In short

  1. 1By 2036, 12.9 million workers in Germany reach retirement age (Destatis). Because fewer people follow, the IW Köln expects a shortfall of 4.3 million workers.
  2. 2Unlike a resignation, retirement can be planned. The departure is usually organised, the loss of knowledge is not.
  3. 3Omnora captures the knowledge through AI interviews: 4 × 1 hour per expert, spread over four weeks.
  4. 4The known age structure becomes a programme that is worked through role by role.
“Only Ms Weber ever did that here.”

The situation

In many core teams, the most experienced people will leave in the coming years. Their knowledge has grown over decades and sits in individual heads. The handover usually starts just before the last working day.

  • The retirement wave hits core teams

Especially in production, engineering and administration, several experts leave almost at the same time.

  • Knowledge sits in individual heads

Decisions based on experience, customers, special cases: little of it is documented.

  • Successors learn on the side

Onboarding runs alongside daily business. Whatever is not handed over by retirement is gone.

Three common answers. None captures expertise.

  1. How it usually goes

    Waiting it out

The departure is organised, the loss of knowledge is not.

    With Omnora

    A programme instead of chance

Retirements are handled role by role, with visible progress.

  2. How it usually goes

    Wikis and workshops

Manual work that ties up your most experienced people for months.

    With Omnora

    The AI leads the interview

4 × 1 hour per expert instead of months of documentation. No editorial team.

  3. How it usually goes

    External documentation

Produced once, expensive and outdated within two years.

    With Omnora

    One result, many formats

Playbook, video training, chat answer and AI context, versioned and with an expiry date.

From single case to programme.

A repeatable process that HR and business units steer together.

  1. 1

    Make retirements visible

HR identifies the retirements of the coming years. If you like, interviews start via a trigger from HR systems as soon as a retirement is announced.

  2. 2

    Prioritise by knowledge risk

Single points of knowledge, rare business-critical processes and important external relationships first.

    HR, business unit

  3. 3

    Capture role by role

4 × 1 hour per person, ideally one to two years before retirement. Documents from SharePoint, Confluence or SOPs are added.

    Experts

  4. 4

Track progress and pass it on

Process transparency shows which areas are covered. Successors learn with the playbook, training and AI chat.

    HR, successors, team

The AI brings out what has become second nature after 30 years.

Experienced professionals often no longer realise how much they know. The AI interview asks respectfully and specifically and makes rules of thumb visible.

  • A conversation, not a questionnaire or a test
  • Early indicators and rules of thumb become knowledge with a source
  • Little preparation, alongside daily business

Questions about retirement and demographic change

When should knowledge capture start before retirement?

As early as possible, ideally one to two years ahead. That leaves time for the interviews and for onboarding the successor while the person is still there.

How much time does it take the experts?

4 × 1 hour, spread over four weeks and alongside daily business. The AI does the rest. Nobody has to write anything.

How do experienced employees react to the AI interview?

The format is a conversation, not a questionnaire. Many experience it as recognition of their expertise, without feeling tested and with little preparation.

How is this different from a sudden departure?

With retirement, the date is known. That allows a programme across many roles. With a resignation, every day counts; that is what urgent knowledge capture is for.

Does Omnora replace mentoring or tandem programmes?

No, it makes them more effective. The captured knowledge remains available when the tandem ends and is accessible to more than one person.

What happens to the data?

TISAX certified and GDPR compliant, hosted in ISO 27001-certified data centres in Germany, processed in the EU, no data transfer to the US. Customer data is never used for model training. You control access rights yourself.

Which role leaves first at your company?

In the retirement assessment we spend 30 minutes finding where the greatest knowledge risk lies. Free of charge, no preparation needed.
